障害者施設職員における肯定的仕事観及び職務環境と仕事への満足度・熱中度との関連性

本研究は,障害者施設職員における肯定的仕事観及び職務環境の仕事への満足度や熱中度への影響を分析することを目的とした。A県内の障害者施設職員を対象に質問紙調査を行い,446名の回答を得た。肯定的仕事観及び職務環境に関する回答の主成分スコアを説明変数,仕事への満足度及び熱中度を目的変数とする多項ロジスティック回帰分析を行った。仕事への満足度に関して,総合的職務環境が比較的良くないと感じる場合に仕事への“不満"という回答が生じやすく,肯定的仕事観を比較的強くもち,職務環境が相対的に良いと感じる場合に“満足"という回答が生じやすいとの結果であった。仕事への熱中に関しては,職務環境が比較的良くないと感じる場合に“そう思わない"という回答が生じやすく,肯定的仕事観を比較的強くもつ場合に“そう思う"という回答が生じやすいとの結果であった。そして,分析結果についてハーズバーグの動機づけの二要因説等をもとに考察を行った。

The purpose of this study was to analyze the effect of a positive work view and work environment on job satisfaction and work involvement among the support staff for persons with disabilities. Using 446 responses from personnel who assist persons with disabilities, we conducted a multinomial logistic regression analysis. We used the principal component scores of the answers regarding the positive work view and the work environment as the explanatory variables and job satisfaction and work involvement as the objective variables. With regard to the degree of satisfaction with work, when the overall work environment was relatively unfavorable, respondents tended to respond as being “dissatisfied" with the work. Conversely, when respondents had a relatively strong, positive view of work and the work environment was relatively good, the respondents tended to respond as being “satisfied." With regard to the high degree of work involvement, when the work environment was relatively unfavorable, the respondents tended to respond as "being involved with the work to a great extent," whereas, when positive work view was relatively strong, the respondents tended to respond as "being not so much involved with the work." We further examined what the results suggest based on Herzberg's two-factor theory.
