Abstract

<p> 保険薬局に勤務する薬剤師と事務職の組織ならびに職務に関する意識を調査し、それらの因子構造と因子間の関連性を検討することにより、薬局の組織有効性に影響を与える要因を明らかにする目的で調査研究を行った。</p><p> 関西を中心に店舗展開している薬局に勤務する薬剤師と事務職全員を対象に、自記式調査票を配付し回答を求めた。組織や職務に対する意識に関する27の質問項目について、薬局スタッフ409名分(薬剤師257名、事務職152名)の回答を用いて因子分析を行い、共分散構造分析による多母集団同時分析を実施し、各因子間の関連性について職種間で検証した。</p><p> 因子分析の結果、『理念・経営方針』、『管理姿勢』、『職場の雰囲気』、『組織への評価』、『自身の職務への評価』と解釈できる5因子が抽出された。</p><p> 『組織への評価』と『自身の職務への評価』に『理念・経営方針』、『管理姿勢』、『職場の雰囲気』が影響する仮説モデルを検討したところ、薬剤師では『理念・経営方針』が、事務職では『職場の雰囲気』が、他の因子への影響や相関が相対的に高いことが示された。</p><p> 本結果からは、組織や自身の職務への評価を高めるためには、薬剤師においては薬局の理念・経営方針の浸透や共感が重要であり、事務職においては職場の雰囲気が重要であるなど、職種により異なった関連性が明らかとなり、保険薬局における人的マネジメントにおいて有用な示唆が得られた。 </p>

<p> A survey research was conducted to define the factors affecting the organization effectiveness of a pharmacy. To this end, the attitudes toward the organization and jobs of pharmacists and administrative staff members working for a community pharmacy were studied to explore factor configurations and correlations among these factors.</p><p> Copies of a self-administered questionnaire were distributed to all pharmacists and administrative staff members working for a pharmacy that has deployed stores mainly in the Kansai region. Factor analysis was performed using responses from 409 pharmacy employees (257 pharmacists and 152 administrative staff members) on 27 questions regarding their attitudes toward the organization and jobs. Then simultaneous analysis of multiple populations was performed using structural equation modeling to validate the correlations among factors, and the results were compared between the jobs.</p><p> As a result of the factor analysis, five factors were extracted that could be interpreted as follows:"philosophy/management policy," "management approach," "workplace ambiance," "evaluation of the organization," and "self-evaluation of the employee's own job."</p><p> Examination of a hypothetical model where "philosophy/management policy," "management approach," and "workplace ambiance" affected "evaluation of the organization" and "self-evaluation of the employee's own job" revealed that, for pharmacists, it was "philosophy/management policy" that had more influence on, and correlation with other factors, while it was "workplace ambiance" for administrative staff members.</p><p> These results indicate that correlations of factors differ depending on the job;to improve the evaluation of the organization and of the employee's own job, empathy and permeation of the pharmacy organization's philosophy and management policy are important for pharmacists, while workplace ambiance is important for administrative staff members. This provided useful suggestions for human resource management in community pharmacies. </p>
